As part of the "Skill Shift Series", a collection of transformative learning stories by Skillsoft and People Matters, Karthik Mulakaluri, Senior Director - Talent Development, Omega Healthcare, shared how the organisation implemented Demystify, an AI initiative designed to drive learner and business impact by integrating continuous capability building into everyday work processes, strengthening leadership readiness and fostering a culture of continuous learning.

Aligning learning with core business priorities

At Omega Healthcare, capability building is an integral part of future-proofing talent. The organisation's strategy focuses on three primary priorities: equipping the workforce with future-ready skills, building human-in-the-loop AI fluency and strengthening leadership capability, while sustaining a culture of continuous learning that supports business outcomes.

"To put it simply, we looked at learning like tuning an orchestra, where every employee was talented and is talented, but there is a need to play from the same score," Karthik explained. "Our top priorities are building towards future-ready skills, incorporating human-in-the-loop AI fluency, creating strong leadership capability and continuing to foster a culture of continuous learning that directly supports business outcomes."

This alignment also shaped who the organisation prioritised for capability building. Managers, emerging leaders and critical talent formed the core learner groups, reflecting the need to build both current managerial effectiveness and a stronger pipeline of future leadership.

Overcoming bandwidth and designing for the flow of work

Identifying target groups is only the beginning of any capability journey. At Omega Healthcare, the biggest challenge was not employee willingness, but the bandwidth available to learners alongside the demands of day-to-day operations. The sheer volume of learning opportunities also risked making development overwhelming for employees.

The response was to build an ecosystem around the learner, bringing together business leaders, HR business partners and performance-management insights to understand business priorities, employee needs and the organisation's capability landscape. Skill-gap analysis and succession planning further informed the learning journey, connecting development to both current requirements and future talent needs.

"The biggest challenge wasn't the willingness; it was about the bandwidth and the overwhelming nature of the learning opportunities available. We were trying to change the wheel while driving," noted Karthik. "We wanted to make sure learning had to fit seamlessly into the employee’s daily work, keeping the business outcomes paramount from the organisational point of view."

Omega Healthcare also co-created a blended experience with Skillsoft, combining internal learning programmes, external validation and value-added faculty-led or digital learning. Curated learning paths, leadership programmes, hands-on practice and social learning were brought together to make the experience more practical and relevant to the learner's role.

Sustaining momentum through continuous engagement

Designing the learning experience was only one part of the journey. Karthik notes that the learning team itself had to maintain the conviction and confidence to keep the initiative moving.

To sustain momentum, Omega Healthcare customised learning needs based on functions, geographies and different career levels or bands. These were further aligned with leadership competencies and theme-based learning interventions. Regular nudges, manager involvement and targeted learning campaigns helped keep employees engaged beyond the initial learning intervention.

"The road hasn't been as easy as expected. We had to keep the fire alive within the learning team itself," said Karthik. "Regular nudges, managers' involvement and targeted learning campaigns were the critical factors that differentiated, and Skillsoft's engaging content kept the spark alive throughout the journey."

Regular conversations with Skillsoft also helped the team understand and incorporate newer learning interventions as the journey evolved.

Leveraging technology and subject-matter expertise

Measuring impact beyond completion metrics

For behavioural and leadership learning, measuring impact is rarely straightforward. Omega Healthcare therefore began looking beyond completion rates to understand how learners were engaging with programmes and whether capability was progressing.

The organisation tracked learning adoption, engagement levels and the pace of participation, alongside skill progression, skill benchmarking and assessments. It also examined programme completion and how specific business learning interventions correlated with the nature of individual roles. Business feedback provided another layer of insight.

"We started looking beyond completion," explained Karthik. "We looked at learning adoption, the engagement scale, leadership, confidence, performance and how business learning interventions correlate directly to the nature of roles."

These real-time measures gave the organisation confidence in translating learning into better performance and stronger leadership confidence.

The road ahead: Keeping the North Star in sight

As Omega Healthcare looks to the future, the overarching lesson from its transformation journey is the importance of maintaining a clear "North Star" and revisiting it consistently as the organisation evolves.

Technology enablers, leadership champions, career planning and career development all play an important role. But for Karthik, the greater differentiator is sustaining a leadership behavioural culture that brings these elements together. That means understanding people's expectations, creating the cultural change required and strengthening leadership readiness at different levels of the organisation.

"The biggest learning wasn't about how soon we reach the destination, but we are trying to see whether the North Star is in place or not," Karthik concluded. "When all these are coming together, that's when the learning was becoming how the organisation grows every day, every moment."
